HR: Leading and Managing Change (last)

We have gone through the three key activities that associated with the successful leading and managing organizational changes in my previous post(s). Now, let's continue with the last two key activities: Managing The Transition (fourth) and Sustaining Momentum (fifth).

4) Managing The Transition

This involves moving form the existing organization state to the desired future state that will not happen immediately as it will requires transition state. It is where the organization learns how to implement what is needed to reach the desired future state. According to Beckhard and Harris, there are three major activities and structures to facilitate organizational transition:

(i) Activity planning
(ii) Commitment Planning
(iii) Change-management structures

5) Sustaining Momentum

There will be a strong tendency for the members to return to what is learned and well known unless a maintain support and reinforcement are received. There are five activities that can help in maintaining in carrying change through to completion:

(i) Providing resources for change
(ii) Building a support system for change agents
(iii) Developing new competencies and skills
(iv) Reinforcing new behaviors
(v) Staying the course

In providing the resources, organization needs an extra financial and human resource for actualize change activities such as training, consultant, data collection and feedback even meeting. Rather in support system, link is needed with other people.

Change is something needed in the organization to reach the successful goals. It will make the organization difference from any other organization whether in structure, strategies, marketing, product or others. It shows, change can give more positive effect if it can be manage carefully and effectively. How well your organization in managing change, it's you to answer.

Perginya Pengarah Hebat: Allahyarham Yasmin Ahmad kepadaNya~

SUBANG JAYA 26 Julai - Jenazah Allahyarham Yasmin Ahmad selamat dikebumikan di Tanah Perkuburan Islam SS21 di sini hari ini dengan dihadiri oleh kira-kira 1,000 kenalan termasuk saudara mara Allahyarham. - Utusan

Selepas lebih 2 hari bertarung dengan nyawa akibat serangan strok dan pendarahan dalam otak, pengarah filem hebat, Yasmin Ahmad, 51, akhirnya menghembuskan nafas terakhir di Pusat Perubatan Pakar Damansara, jam 11.25 malam tadi, Sabtu, 25 Julai 2009.

Director Yasmin suffers a stroke, stable after brain surgery

PETALING JAYA: Award-winning director Yasmin Ahmad, famed for her advertisements and films capturing the essence of racial harmony in Malaysia, collapsed while attending a meeting at Sri Pentas here.

The 51-year-old creative director at Leo Burnett Kuala Lumpur was rushed to the Damansara Specialist Centre yesterday, and underwent brain surgery following a stroke due to bleeding in the brain.

Paediatric surgeon Datuk Dr Zakaria Zahari, Yasmin’s brother-in-law, said she was in a stable but critical condition.

Yasmin had earlier met with TV3 officials, as well as pop diva Datuk Siti Nurhaliza, at Media Prima’s Sri Pentas premises to pitch a potential commercial.

Siti told The Star that during the meeting, Yasmin complained of feeling unwell, cupped her face and rested her head on the table.

Sensing something amiss when Yasmin remained motionless for a few minutes, those present rushed to her side.

“We laid her on the floor. She was having difficulty breathing. A panel doctor from Sri Pentas came to assist.

“While she gave Yasmin mouth-to-mouth resuscitation, I helped with the chest compressions until the ambulance arrived,” said Siti, a former ambassador for the Malaysian Red Crescent Society.

A host of media representatives and personalities had congregated at the hospital where Yasmin was admitted.

Yasmin had previously suffered a stroke about five years ago.

Her parents are on the way from Langkawi to be with her.

HR: Leading and Managing Change (2)

After discussing about Motivation Change from my last post, let's continue with the second-Creating A Vision and third-Developing Political Support key activities that are associated with successful leading and managing organizational changes.

2) Creating A Vision

Creating a vision in the organization is the second step in leading and managing change, which it sees from the scoop by the members in wanting what the organization to become or look like. Usually it’s also describe the core values and purpose that guide organization to achieve their goal such what their have planned.

Vision is also the tool that can give a value for designing, implementing and assessing organizational change. Even, it can encourage commitment to change by providing them goal and rationale why change is necessary and worth the effort. Vision not only provides purpose but a valued direction as well.

While in leaderships, vision mostly is their framework. Organization is responsible to make sure this vision effective and describing a desired future.
Developing vision is determined by people’s values and what the organization want to become and how it should function. According to Collins and Porras, there are two parts of compelling vision:

(i) A relatively stable core ideology that describes the organization’s core values and purpose.
(ii) An envisioned future with bold goals and a vivid description of the desired future state that reflects the specific change under consideration.

3) Developing Political Support

In developing political support, individual and group in organization have their own preference and interests. The individual and group which have sufficient balance of power will be sustain their commitment to organization and achieve overall effectiveness.

When comes to change, organization maybe threats the balance of power and it will result a political conflict and struggles.

This month is such a back to '70s (before I was born!). I keep on watching Mind Your Language the complete series and just watched Grease! HR: Leading and Managing Change (1)

There are five activities contributing to effective change management, which are; motivation change, creating a vision, developing political support, managing the transition and sustaining momentum. These key activities are associated with successful leading and managing organizational changes.

1) Motivation Change

The purpose of motivation change is to move from the known to the unknown. It require two related task:

(i) Creating readiness for change


This depends on the need for change. The situation occur make people feel dissatisfied with their status quo and make them motivated to try a new work processes, technologies or other way of behaving. In readiness for change, people and organization need to experience deep level of failure to make them seriously undertake meaningful change. There are three methods to encourage dissatisfaction in making change:

1. Sensitize organization to pressures for change
2. Reveal discrepancies between current and desired states
3. Convey credible positive expectations for the change

(ii) Overcoming resistance to change

Deep resistance in people and in organizations can be generating by change. To some individuals, change can make them to let go things they know and move to an uncertain future. People are unsure whether their skills are valued or not in future or will there be any possibility for them to learn new skills to achieve with the new situation.
In organization, there are three sources to generate the resistance of change, which are technical, politics and cultural. The solutions for these three resistances are empathy, support, communication, participation and involvement.

Rahsia Cinta

Terlintas untuk mengusung kata cinta post kali ini selepas menerima sms dari sahabat mengenai cinta yang dicari. Dalam usia yang semakin meningkat, adakala kehidupan dipandang sepi tanpa cinta dari seorang kekasih. Perlukah kita dengan cinta ini? Kenapa cinta itu perlu dimiliki? Apa itu cinta sebenarnya?

Cinta merupakan suatu kata-kata yang indah, malah ada pendapat mengatakan cinta itu merupakan sesuatu yang khayal. Cinta merupakan emosi yang hebat dan merupakan sebahagian dari keinginan seseorang yang berubah.

Perspektif cinta bagi setiap individu juga menjadikan perkataan serta maksud cinta itu sendiri istimewa. Ianya merupakan suatu emosi yang meluap-luap tetapi tidak boleh dimiliki secara mutlak oleh seseorang sahaja.

Tidak dapat dinafikan bahawa setiap seorang dari kita ingin bercinta dan dicintai. Ini adalah proses timbal-balik secara terus menerus dalam kehidupan Manusia.

Cinta antara dua akan menimbulkan beberapa pandangan penuh erti. Antara yang dapat dilihat: -

• Cinta ibu/bapa kepada anaknya
• Cinta anak kepada ibubapa
• Cinta di antara pasangan suami isteri
• Cinta seorang abang/kakak kepada adiknya
• Cinta seorang kekasih kepada kekasihnya
• Cinta seorang pekerja kepada organisasinya
• Cinta hamba kepada Maha Pencipta

Semua ini merupakan cinta sebagai pengungkapan perasaan, tetapi nyata kesemuanya mempunyai cinta yang berbeza. Setiap cinta tersebut memiliki erti yang berbeza-beza, malah adakala agak sukar untuk dijelaskan melalui kata-kata. Hebatnya, hanya cinta kepada yang Maha Esa merupakan cinta nan Agung.

Cinta yang wujud di antara lelaki dan wanita juga akan mengalami perubahan, sesuai dengan perkembangan usia.

Cinta juga tidak dapat lari dari kehidupan seorang pekerja. Tanpa cinta kepada organisasi, mustahil kita mampu bekerja dengan senang hati walau sibuk tanpa henti.

Kita harus menyedari bahawa cinta mencangkupi erti nafsu juga, tetapi cinta bukanlah nafsu. Cinta mempunyai kekaguman dan inilah yang perlu dipelihara.

Setiap individu pasti mempunyai penjelasan mengenai cinta atau pun maksud cinta yang berbeza-beza. Jelas kerana cinta itu sendiri mempunyai pelbagai kategori. Tapi apa yang dapat diterima dengan pasti, cinta adalah permintaan maaf, pengertian, kesabaran dan ketekunan serta kebaikan. Cinta bukan sesuatu yang egois, sombong dan angkuh. Cinta selalu tumbuh semada dalam keadaan buruk mahupun baik sampai mati.

Cinta tidak salah jika semuanya cinta kerana Illahi.
Nyata, cinta tidak pernah berhenti!

Pemimpin Sebenar?

Menurut kajian yang dibuat oleh Michele dan Mark yang mengkodkan kenyataan kajian yang dibuat oleh Stogdill (1948) dan Mann (1959), menyatakan bahawa menentukan ciri-ciri peribadi yang ’nampak’ atau ’nyata’ boleh digunakan untuk membezakan pemimpin dengan pengikutnya. Kenyataan ini secara langsung menerangkan bahawa ciri-ciri yang dimiliki oleh seseorang pemimpin itu menggambarkan seorang pemimpin tersebut adalah berbeza daripada seseorang yang bukan pemimpin. Sekaligus menunjukkan bahawa mereka mempunyai satu kelebihan untuk menangani seseuatu perkara atau permasalahan yang timbul.

Selain itu, turut timbul persoalan, “adakah ciri-ciri yang dimiliki oleh seseorang pemimpin tersebut mempengaruhi corak atau gaya kepimpinan yang digunakan oleh mereka dalam kepimpinannya?”.

Dalam kajian Ohio State University menyatakan bahawa terdapat dua dimensi yang dilihat untuk menentukan corak kepimpinan seseorang pemimpin iaitu dimensi struktur permulaan dan dimensi pertimbangan rasa. Namun persoalan berkaitan dengan kepadanan gaya kepimpinan dengan ciri-ciri pemimpin lebih ditekankan dalam dimensi struktur permulaan, iaitu melihat cara bagaimana seseorang pemimpin tersebut menentukan peranan dan pembahagian tugas untuk dirinya dan orang bawahan untuk mencapai objektif. Kenyataan ini kemudiannya disimpulkan oleh Stogdill et al, 1974, yang mana mengatakan bahawa pemimpin yang mengamalkan struktur permulaan yang tinggi dan mempunyai timbang rasa yang tinggi akan mencapai prestasi yang tinggi dan memberi kepuasan kepada pengikut mereka.

Dua kenyataan yang diambil adalah daripada dua penyelidik di mana ianya ternyata cuba melihat perkaitan yang wujud antara ciri-ciri yang dimiliki oleh seorang pemimpin dengan corak atau gaya kepimpinan yang mereka gunakan.

Benarkah faktor persekitaran mempengaruhi gaya kepimpinan seseorang pemimpin ataupun tidak. Faktor persekitaran di sini bermaksud sama ada pemimpin itu mengambil kira hal disekelilingnya dalam tugasnya memimpin orang bawahannya. Jika kepimpinannya dipengaruhi oleh faktor sekelilingnya, ini bermakna dalam setiap keputusan yang akan dibuat juga bergantung pada persekitaran di sekelilingnya. Oleh itu, semua keputusan yang diambil tidak semestinya tepat dan betul. Hanya faktor persekitaran yang baik akan menghasilkan keputusan yang baik dan betul.

Adakah seseorang pemimpin tersebut benar-benar memiliki ciri-ciri seorang pemimpin yang sebenar? Atau, seorang pemimpin tersebut telah memiliki ciri-ciri seorang pemimpin tetapi tidak mengamatinya?

Lihat disekeliling anda, adakah anda mempunyai pemimpin yang benar-benar memimpin atau pemimpin pada nama sahaja? Kepimpinan yang cekap akan menghasilkan organisasi yang kukuh dan pekerja yang berkualiti. Jika anda seorang pemimpin, sudahkah anda menilai diri, layakkah anda menjadi pemimpin? Tepuk dada, tanya akal.

Some Memoir: Happiness? Life?

Thinking about my life years back, when there are times in life I couldn’t bear the hassles in running of my life, when I need to be fit to face the fears of the hustle of Jalan Sultan Ismail where my office was, when I need to be so hardworking to prove my ability to my boss (I was the only Malaysian in the department), when I need to still be socialize though my time is limited, when I need to make my own formula to help my family, my love one and myself (mentally encouraging myself to be strong everyday!). It was tough, but it was one of a great moment of my life. I was known as the workaholic girl (was the youngest in the office back then), yet I was happy and the best part, enjoy with my work and life (how I miss rushing and running up and down for the sake of work!). My priority always about my family + work + love one + friends + people (starting to learn to include myself in the list!).

While my college life back in Sintok, I found some peace as back then I just love be in campus rather then going out to Changlun, Jitra or even Alor Star (though, once in a blue moon I do) and all this ‘love’ has result to a HUGE weight problem which I suffer now. Diet is something I keep on doing it half way and being back home (KL) is the hardest thing to do (for not having a great lunch and dinner!). I would say, it's pay back time! Life is a bit slow for me now. How I hope, one day, one fine day, I will achieve my total happiness in life. Happiness is abundance in basic life and simple things. Life becomes more meaningful in the absence of material obsession; a never-ending race that often leaves the poor soul forever discontented.

pray that this "happiness" will be with me soon as I've been waiting for this since,.. InsyaAllah, pray for me guys! Somehow, I keep on smiling since I was young eventhough sometimes life is miserable.. (^_^)

Tips Nona: Nasi/Lauk Tahan Lama

Biar tahan lebih lama nasi/lauk: -

- Jangan sesekali gunakan jari/senduk yang basah untuk mengambil nasi/lauk.
- Gunakan senduk/sudu yang telah dilap sehingga kering.
- Sebelum tidur, panaskan atau simpan di dalam peti sejuk.
- Esoknya, panaskan nasi (tekan sahaja rice cooker), manakala lauk dipanaskan sehingga mendidih (jangan gunakan api yang besar-hangus pula nanti).

InsyaAllah, nasi dan lauk tidak basi.
Tidak membazir bukan? Membazir itu jelas amalan syaitan.

HR: Human Resources Careers

It's typical mindset to think Human Resources is just a department/team in any organization that is known as 'not so important'. At least from my personal experiences with some organizations and even in my university, Human Resources is seen as the first department that should be demolish if its necessary. What do you think?

The new millennium recognizes the importance of human resources personnel in their contribution to supplying the best manpower supply in a thriving industry. Organizations in the business world rely on Human Resources management teams in overseeing business functions such as hiring, training, conducting interviews, relaying of company-related business trends and issues and employees' benefits and the like.

According to Mary Murtha (2006), individuals who work inside this type of industry are tasked to making sure that the provided workforce are adept in their respective business roles and are able to function optimally under any condition.

This type of thinking is oriented among professionals whose function are those of above. They keep the company they are working with able to stay on top despite of existing competition against companies who compete with the same product or services a certain company caters to.

As said by Tan Sri Dr. Zeti Akhtar Aziz during the 9th Bank Human Resource Conference organised by the Indian Institute of Banking and Finance (IIBF) 2008, "development of human capital has to be a constant undertaking in an environment of constant change. As recent as ten years ago, we have seen the economic and financial environment dramatically transformed. There has therefore required a corresponding change in the knowledge, skills, competencies and capabilities that are now required, in particular, by the banking industry, which is a highly knowledge-intensive and skills based industry".

This will require the combined efforts of internal strategies within organizations (banking institution particularly for the above case), that involves a holistic approach that coordinates the strategies for Human Resources management and development reinforced by strategies for organizational development.
